Industrial/Organizational Psychology Theory and Research Informing Workplace Interventions
Project Two Guidelines and Rubric
Competency
In this project, you will demonstrate your mastery of the following competency:
Analyze how industrial organizational psychology theory and research informs workplace interventions
Overview
For this project, you will create an intervention plan for Earth Point using the template found in the What to Submit section. You will review the various documents within the Supporting Materials section that detail assessment results covering employee satisfaction, theories used within industrial/organizational psychology (I/OP), former employee comments, and issues and challenges Earth Point is currently experiencing throughout its organization. In this plan, you will offer your proposed interventions to help Earth Point make improvements to their organization.
Scenario
You are a consultant specializing in I/OP, and you have been hired by Earth Point, a multinational organization with a diverse population of employees. Earth Point’s mission is to provide internet access to sparsely populated areas across the globe at an affordable price. Established in 2013, the company started in a small office in the midwestern United States and quickly grew to more than 2,500 employees operating in 7 different countries. Earth Point is in the midst of an expansion to a total of 10 offices globally. The organization operates one office in each of its seven global locations and has taken great care to enable each office to function within its own cultural norms and work practices. Each of Earth Point’s offices operates under the same structure that has been used since the company’s incorporation—a flat structure, meaning there are no levels of supervision between staff and executives. The employees come from various backgrounds, including different ethnicities, religions, socioeconomic backgrounds, genders, and other identities. Earth Point tries very hard to create an inclusive and equitable work environment that performs consistently across all global offices.
Unfortunately, even though they have taken great measures to ensure a smooth operation, Earth Point is facing challenges with employee engagement, productivity, and retention. The leadership team—comprised of seven executives, one from each office—has approached you for guidance on how to address these challenges using industrial/organizational psychology theory and research.
Upon conducting an initial assessment, you discovered that there are several underlying factors contributing to the challenges Earth Point faces, and you have showcased this through the Project Two Earth Point Assessment Report (in the Supporting Materials section) presented to the organization’s leadership. The challenges include perceived communication gaps between global office locations due to each office’s cultural norms creating differences in communication expectations. Also found are a lack of diversity and inclusion initiatives, low employee motivation, a disconnect between employees and the organization’s goals, and inadequate performance management systems for both staff and organizational initiatives. Interestingly, the United States office has a significantly higher job satisfaction rate of 73% compared to all other offices at Earth Point, with an average of 46%. Earth Point’s office in Australia has the lowest job satisfaction score at just 27%. Globally, turnover is over 30%, meaning nearly 800 employees left and were replaced in the past 12 months. Most of the employees who left were employed with Earth Point for less than one year. The company does not conduct exit interviews, but a small sample of online comments from former employees is available for review and interpretation through the Project Two Former Employee Comments document (found in the Supporting Materials section).

Directions
Intervention Plan
For this project, as an I/OP consultant, you will develop an intervention plan using the Project Two Template found in the What to Submit section. You will explain the current state of employee motivation at Earth Point; describe how employees are engaging within the organization in general or between locations; explain the communication methods being used at Earth Point; describe how employees feel about their jobs (i.e., job satisfaction) at Earth Point; explain how Earth Point addresses diversity, equity, and inclusion at each of its locations; and describe the impact of Earth Point’s current organizational structure. You will consider these potential challenges and barriers by using industrial and organizational psychology theory and research to determine potential interventions.
Additionally, you will identify areas for improvement at each of the Earth Point locations based on information found in the scenario and Supporting Materials section to propose interventions and evaluate the effectiveness of the interventions that have been implemented. Your plan should address challenges related to employee engagement, productivity, retention, communication, and motivation. It should also consider the unique needs and dynamics of Earth Point’s diverse employee population and structure.
Specifically, you must address the following rubric criteria:
Issues/Challenges: Identify workplace issues and challenges addressed through industrial/organizational psychology interventions. Include the following:
Explain the current state of employee motivation at Earth Point.
Describe how employees are engaging within the organization in general or between locations.
Explain the communication methods being used at Earth Point.
Describe how employees feel about their jobs at Earth Point (satisfaction).
Explain how Earth Point addresses diversity, equity, and inclusion throughout the organization.
Describe the impact of Earth Point’s current organizational structure.
Interventions: Describe the significance of interventions in addressing organizational issues. Include the following:
Explain why each intervention would be necessary within the Earth Point organization.
Explain when each intervention would be necessary within the Earth Point organization.
Explain how you would tailor your recommended interventions to address the unique needs and perspectives of employees from different cultures, backgrounds, and identities.
Benefits of Intervention: Explain the potential benefits of effective interventions for Earth Point that could have the best outcome. Include the following:
Explain a specific intervention that would work for Earth Point.
Explain a specific assessment that would address Earth Point’s needs.
Identify an organizational structure that would suit Earth Point.
Strategies: Explain strategies for making interventions culturally sensitive and inclusive at Earth Point. Include the following:
Identify any interventions that would be effective across Earth Point’s diverse population of employees.
Identify an option to balance Earth Point’s organizational performance goals and initiatives with its employee needs.
Explain which strategies and theories you would employ to ensure successful adoption and sustainability.
Outcomes: Identify outcomes that your proposed interventions are aiming to achieve. Include the following:
Identify how the intervention(s) could fix the issues described in the scenario.
Describe the impact of intervention(s) on Earth Point’s organizational structure.
Explain the intended results of your interventions.
Describe what you would expect to see based on the intent of your chosen intervention strategies.
